- Invest in employees to counter IT onslaught: indus

The only way to counter the onslaught of IT on the manufacturing sector in the area of human resource was by emphasising on employees' value addition, a leading industrialist said on Friday.

IT companies spend Rs five-six lakh per employee, who in turn generate business of Rs 50-60 lakh, and so the manufacturing sector should follow suit by investing in employees, Vikram S Kirloskar, vice-chairman, Toyota Kirloskar Motor, said.

He was speaking at a conference on 'Lean Manufacturing - Roadmap for SMEs to Achieve Global Manufacturing Excellence', organised here by CII, and Young Indians - Coimbatore Chapter.

The biggest challenge for the manufacturing sector was selection of the right kind of employees, Kirloskar said, adding that entrepreneurs should indulge in physical audit of both company and staff regularly to ensure success.

Jayakumar Ramdass, CII chairman, Coimbatore zone, said India had changed much faster than expected, improved its global competitiveness and was 11 ranks above China, its immediate competitor.

However, with increasing fuel and metal prices resulting in higher costs, the Indian industry's cost competitiveness had been challenged in the past two years with East Europe making inroads into exports, he said.

Another challenge had been lopsided IT growth, which had raised employee expectations and cost of living, Jayakumar said.

Get details about the company's approach to training its executives. For a young professional, it pays to join a company that is training intensive and offers learning opportunities. A compromise on the salary front may land you at a two weeks sales seminar at the company headquarters in America -- not a bad trade off. At the start of your career, what you learn is often more important than what you earn.

Increased responsibilities
Fine, you didn't get the 35 per cent hike you wanted, but maybe your span of control is increasing. It's worth it if you are getting to manage a bigger team or becoming responsible for a larger sales territory. For an ambitious employee, responsibility and recognition of talent is an enormous reward. If taken advantage of, it can mean a quick promotion or further compensation down the road.

"Going back from ITES to the hospitality industry meant a cut in my salary, but I was getting an opportunity to become a store manager at an early stage in my career," says Noida based Abhishek Singh, store manager at Barnie's coffee shop.

Strategic assignments
If you always wanted to work on a high impact project, it's worth it to compromise on the monetary front to earn a seat on that coveted task force. If you develop new business for the company as a result, the ultimate reward down the road could include a promotion and more money.

Employee stock options (ESOPs)

Most people believe the stock market is a risky proposition. However, they can be a great replacement for monetary benefits. If your company does well, you will benefit from the rewards. This is a great option, especially if you are joining a company in sunrise industries like retail, ITES, biotechnology, etc. Employees of companies like Infosys and Wipro are testament to this as they saw their wealth rise due to stock options. As long as the company's balance sheet does not take a hard hit, stock grants can be a win-win proposition for all.

5-day weeks and flexi time

We all want more time with our families and more leisure time to pursue other interests. So, company policy of 5-day weeks or a work from home system is a good trade off to consider. Make sure you reach out to your prospective employer and ask for more flexible time. "I wanted to get back to normal working hours and weekends off, so I decided to leave a big company and work for a smaller outfit," says Kamlika Chandla, ex-employee of Convergys, a leading BPO company.

Education Aid
The company may be willing to pay the tuition fee for that MBA you always wanted to pursue or send you on an all-expense paid management development or leadership program offered by several business schools. You may even be able to put your new degree to work for a promotion or bigger responsibility in the future.

Props and freebies
Maybe the company is offering you a brand new laptop or the latest mobile device you have been eyeing for some time. It could also be willing to provide you a company-owned vehicle and house. These are potentially heavy-duty expenses that make for a great replacement for an outright cash component.

Medical reimbursement
A practical option to consider if your parents and spouse are dependents. Hospital and medical bills can burn a hole in your pocket so, if a drop in the total salary package buys you free medical cover for self and family, it's an option worth its weight.

If you are thinking of getting the salary you want along with all these benefits, you certainly are optimistic. Then again, there is no reason in demanding some of these benefits, especially when a hike during salary negotiations seems unlikely.

 

- Media, IT to have tough time in hiring and retaini

New Delhi, The sectors like Financial Services, Media and IT are likely to continue facing the immense challenge of hiring, training and retaining the staff, on account of employee aspirations, coupled with expansion in the economy, in the next few years.

An Assocham Eco Pulse (AEP) study of about 100 corporate firms, released here on Sunday, has reflected that the employees in these three areas have much higher propensity to change jobs seeking better wage packages, which pose a continuous challenge of managing attrition for the Personnel Directors.

The Financial Services sector had to bear a higher salary cost of 54.73 per cent for the period between April-June this year over the same period last year.

This sector was closely followed by Information Technology, with a rise of around 44 per cent. The Media firms including those engaged in production of television serials and Bollywood films were the next in paying higher wages, their cost on this account went up by 29.56 per cent.

Indiabulls Financial Services exhibited a 262.44 per cent rise in their staff cost. Firms like Geojit Financials, IL&FS and CRISIL also registered a rise in their wage bill by 82 to 85 per cent.

IT sector, according to the Assocham study, registered a 43.87 per cent rise in their staff cost, even higher than their bottomline of 32.56 per cent.

Infosys topped the list with over a 53 per cent increase. Patni Computers saw a 21.65 per cent rise in its wage cost, with a decline of over 129 per cent in its net profit.

The Media firms saw over a 29 per cent rise in its staff cost, with Balaji Telefilms facing over 251 per cent rise in its staff cost.

Firms like Cinevistaas, UTV, Zee Telefilms, Mid Day Multimedia and TV Today also saw a huge drop in their net profit, partly because of enhanced expenses on employees.

However, the Pharmaceuticals sector too saw an 18.62 per cent rise in the wage cost, as Research and Development form the core business activity and recruitment of skilled manpower is a necessity.

Panacea Biotec recorded a rise of 132.52 per cent in its bottomline, as well as a hike of 108.20 per cent in its staff cost during the quarter under study.

Ranbaxy was the only firm in the Pharmaceutical sector in the sample taken for the study to have recorded a decline of 4.71 per cent in its wage cost.

The Automobile sector witnessed around an 18 per cent increase in both net profit as well as wage cost. LML recorded a major plunge in its net sales (-94.67 per cent), net profits (-43.70 per cent) as well as wage bill (-82.35 per cent).

Sona Koyo, Hero Honda, Ashok Leyland, Amtek Auto saw an increase of around 23 per cent in their personnel expense.

Steel firms saw over a 15 per cent hike in its staff cost.

JSW Steel faced a maximum rise of 23.95 per cent in its employee cost, whereas there was a plunge of 15 per cent in its first quarter net profit.

Similar trend was noticed in Essar Steel, also which saw a rise of 19 per cent in its wage cost.

Hosur: A majority of small-scale and large industries in the industrial town of Hosur are facing a severe shortage of manpower, both skilled and unskilled labour, which has forced them to cut their production.

Though Hosur has developed into a major industrial hub in the State after industrialisation process began in the seventies, the manpower requirement in the town is high.

Recruitment mechanism

Owing to lack of an effective mechanism for recruiting skilled and unskilled labourers, the industries have to solely depend on the 20-odd manpower recruiting agencies who supply skilled and unskilled labour to the industries.

The agencies have a tie-up with rural manpower agencies and bring in workers from various parts of the state for recruitment in the industrial belt.

"A majority of the labourers are brought from rural areas with promises of high salary and other perquisites. When the workers arrive in Hosur money is extracted from them in the form of service charges by certain manpower agencies.

As a result, the workers have to depend on the manpower agencies to gain entry into the industrial belt.

Another unfortunate aspect is that the workers are only recruited on contract basis," according to the president of the Krishnagiri District Small and Tiny Industries Association, G. S. Ganesh.

While the large-scale industries offer a daily wage of Rs. 100 to Rs. 120 with lunch the wages offered by the small-scale industries is Rs. 70 to Rs. 80.

Inability to pay

With a majority of the small-scale units being dependent on the large-scale units for their survival they are unable to pay the salaries offered by the large-scale industries.

As a result, workers in the small-scale units invariably look for better opportunities in the large-scale industries.

With shortage of labour the small-scale industries are not able to work to full capacity, sources said.

To write an effective resume you should focus on the employers specific needs. You should set yourself a truly exceptional candidate for the position. With your resume the employer will visualize how serious you are yourself and the job you are eyeing for. Bring out a topnotch resume so that employer can glance how successful you will be in the new position. Your resume should inspire the prospective employer to set forth an interview.

Be specific to the job title and the employer's specific needs. Before writing the resume get clear what the employer is looking for. If this is your dream job highlight your professional skills. Describe the most relevant skills and experience you have for this position. Describe the jobs you held before. Don't just provide information. Provide enough evidence for your claims. Make the reader excited while he or she goes thru your resume. Project yourself as the best product for their money.

The elements of your resume

Personal Information:

Include your name, contact address, telephone numbers and e-mail.

The Objective:

Your resume should have a clearly stated objective, which makes you standout as a truly exceptional candidate for the specific job. Do not use fluffy, vague and broad statements even though you are not clear about your target. This gives the employer a sense that you are not sure this is the job for you. Decide a specific job title for the objective. Make sure you are up to the point. If you are not sure about the job, craft separate resume for each one. There is nothing wrong in doing so. Clearly stating your objective you are telling the employer you are seriously thought about the job and have a positive work attitude and you are well prepared for the job.

The Summary:

You should have a very strong and convincing summary that highlight you best among the other candidates for this position. Briefly describe your professional expertise, unique skills and accomplishments. You can also describe your appropriate personal characteristics here. Give a clear picture to the employer why you are the best to untangle the issues they have and how the company benefits from your presence.

Accomplishments & carrier experience:

List your major skills and what you accomplish using that in the chronological order. Highlight the relevant ones for the job you are looking is demanding.

Professional Experience:

Focus on the most recent jobs. If you have a long list of jobs bring attention to the most relevant ones. For the rest just give the job title you were holding or Summarize them into a paragraph in which you are explaining all you did. On the other hand if you don’t have a very good job history try to bring out the volunteer work or small jobs you have done for supporting your education. No matter what job you did. All it counts is the experience you have. Also don’t forget to give the Dates for each job. It is good idea not to provide the months until a job title is held for months. Also try not to leave gaps in between. Say what you were doing in between.

Education History:

List your Education in chronological order.

References

Don’t include actual reference name. Reference requests are made when there is actual hiring interest. Just write “ Reference available upon request” .

Additional Information:

This is an optional title. You may include a variety of information under this title such as
Publications, personal Interests, volunteer Experience, Leadership roles etc.

Appearance matters:

Write briefly and clearly. Write in professional tone. A two-page resume is always better than a tone of paper.
Your resume should be formatted appropriately. It should look good both electronically as well as on paper. Try to avoid fancy layouts. Make sure it looks good in recipient’s end too. Try to see your resume in different browsers.

Be consistent with the use of italics, boldfaces, bullets etc.

Check your resume for content and spelling before you send it off.

Try to use powerful action words like accomplished/ achieved/ customized/ constructed/ Organized/ Restored

Conclusion:

Your resume should be a well organized, well presented, easy to read piece of advertisement and should convey the message “Hire me. I am the best product”. Bring out you have a strong commitment to the job and you will well fit into the organization. Also make sure that the employer will get the message that you are worth for the money they are paying.

- Strategies to Decrease Stress Eating

Welcome to stress. National tragedies...the war on terrorism...an economic downturn... the day-to-day stress of our jobs and families...most of us face considerable stress and learning to deal with it is a vital skill.

Unfortunately, for many people, an automatic response to stress is food. Feeling tense? Reach for a cookie.

Cookies, and most foods, actually can alter your mood. They set off emotional and chemical reactions in your body that can temporarily make you feel calm or powerful. When your stress meter goes up, food can have a calming affect, but only for a short time. It also brings many problems, starting with excessive weight gain. Stress eating is often followed by painful self-judgment that can actually drive you to reach for more food. You feel guilty, mad at yourself and believe something's wrong with you.

However, there are ways to break that cycle and stop eating to feed emotional hunger.

  1. Challenge old beliefs, especially the idea that willpower alone can solve weight problems.

  2. Forget common diet advice of avoiding favorite foods. A little chocolate may help fight stress, since it helps release endorphin neurotransmitters, nature's morphine. Excessive stress depletes neurotransmitters that help regulate emotions. However, using food to alter your moods won't make the reason for your stress disappear.

  3. It can boost the action of those feel-good neurotransmitters. Anything from a walk around the block to a gym workout will help lessen the effects of stress, while helping your body be and feel healthier. Exercise is essential to any weight loss program. You don't need an expansive exercise program - just start moving.

  4. Don't deprive yourself of food, which often leads to binge eating. Instead, eat what you want and toss out guilt. Develop your own food strategy by making choices. You'll be more likely to reduce the quantity and not go overboard. Want a favorite dessert? Balance that choice with a healthier entree.

  5. Do a stress inventory when you find yourself eating more, or not eating at all. Symptoms of excessive stress include: aching back or shoulders, procrastination, clenched hands, impatience, rapid heart beat, shortness of breath, trouble sleeping or sleeping too much, depression and anxiety. By tuning in to your physical and behavioral reactions, it's easier to face stress-causing problems head-on.

  6. If you do much stress eating, ask your physician about stress reactive hypoglycemia. This condition can set off physical and emotional reactions, including tiredness, anxiousness and extreme hunger.

  7. Learn what purpose food is serving. Stress eating is usually a response to emotional hunger. Keep a chart for two weeks to monitor your food and feelings connection. Divide it into columns noting when, where and what you eat; what precipitates eating; and your feelings during and after eating.

  8. Analyze your chart for precipitating events that lead to eating. Your stress eating may be triggered when a conversation unleashes intense feelings, like being lonely, not good enough, trapped, helpless, or not in control, sometimes hours before that first bite. Trigger-situations need not be intense or with someone important. They may be over-reactions to the situation. Understanding what prompts your eating can be a key to freedom from food and weight problems.

  9. Learn your core feelings - feelings connected to past trauma and loss, which may be reactivated by a current event, prompting you to reach for food as an escape. Such feelings can come from many sources - past abuse, a childhood in an unstable home, serious illness, being bullied and much more. Understanding your core feelings and their sources can help you to take action to disconnect in a healthy way, instead of using food. Professional counseling may be of benefit.

  10. Find new ways to satisfy the feelings causing you to overeat. If you discover you eat because you feel trapped, explore what it will take for you to feel freedom. You may need to learn assertiveness skills, or leave an abusive relationship. Some people eat to hide anger, some to dull fear, some to mask their powerlessness. Why do you eat? What can you do to change that?

  11. Overcoming stress-related eating isn't always easy, but it is possible. Many professional counselors specialize in offering help in these areas. The bottom line is that the more you know and care for yourself, the less likely you'll be reaching for food.
